Innovasjonsaldersgrense – finnes den? En studie om faktorer som har sammenheng med innovasjon i arbeidslivet

Abstract

Hensikten med denne studien var å undersøke sammenhengen mellom innovasjonsprosessen og alder. I tillegg til dette hadde studien også som formål å undersøke hvilke andre faktorer som har betydning for innovasjonsprosessen. Det ble brukt korrelasjonsanalyse og hierarkisk multiple regresjonsanalyser for å undersøke disse sammenhengene. Studien benyttet data samlet inn av Norstat i 2021. Utvalget (N=1511), med et aldersspenn fra 20-74 år, anses som representativt for den norske yrkesaktive befolkningen. Resultatene viste at alder ikke hadde en sammenheng med innovasjon. Funnet bidrar til å svekke argumentet for at eldre arbeidstakere ikke er innovative, og videre også ideen om at det finnes en “innovasjonsaldersgrense”. Videre viste resultatene at faktorene autonomi, innovasjonsklima, engasjement og åpenhet hadde sterkest sammenheng med innovasjonsprosessen, etterfulgt av LMX, forutsigbarhet, mestringstro og stillingsstørrelse som hadde delvis sammenheng med innovasjonsprosessen. Dette har praktisk betydning for virksomheter som ønsker å utvikle kreative bidrag fra arbeidstakere og utvikle virksomhetens innovasjonspotensiale. Studien bidrar med ny innsikt i forskning på innovasjon. Aldersdiskriminering viste seg å være positivt relatert til innovasjonsprosessen. Det viser et behov for videre forskning, da dette funnet ikke stemmer overens med eksisterende forskningslitteratur på aldersdiskriminering.

The purpose of this study was to investigate the relationship between the innovation process and age. In addition to this, the study also aimed to investigate which other factors were important for the innovation process. A correlation analysis and hierarchical multilevel analyzes were used to investigate these relationships. The study used data collected by Norstat in 2021. The sample (N = 1511), age range 20-74 years, is considered representative of the Norwegian working population. The results showed that age was not related to innovation. The finding thus contributes to weaken the argument of that older workers are not innovative, and furthermore also the idea that there exists an age limit for participating in the innovation process. Furthermore, the results showed that autonomy, innovation climate, commitment and openness were the factors most strongly related to the innovation process, followed by LMX, predictability, self-efficacy and weekly working hours, which were partly related to the innovation process. These findings have practical significance for companies that want to develop creative contributions from employees and develop the company's innovation potential. The study contributes with new insights to the field of research on innovation. Age discrimination proved to be positively related to the innovation process. This shows a need for further research, as this particular finding is not in line with the existing research literature on age discrimination.
